There are experienced people who aren't terribly interested in "big-N" companies. Think about what you can offer other than money.
Private offices and/or remote working? More influence over technology choice? A more individualistic style of working, where you're allowed to take a non-trivial problem and disappear on your own for a few weeks? Those would all be big draws for me. I'm sure there are other positive ways to differentiate your culture.
Then hire remote devs from eastern europe, like me :) Quality devs, more or less compatible and similar culture and in general much cheaper. But don’t expect to pay dirt cheap rates either.
Agreeing with the rest here; many like me (a lot of good friends of mine included) do not want to work for those types of companies. Remote or including relocation I cannot see a lack of senior devs like that. Maybe just in your vicinity?
Motivation other than money can be many things; for most I know is enabling remote work with some travelling regularly for meetings. Most of my friends inc me find shares nice to show appreciation as long as the contruct is not absurd. I would say I respond better to ‘how much do you need to live?’ than I did as a younger dev.

Money, the FAANG companies have dried up the senior pool so the only developers are available are mid junior or graduates. Hiring is hard.

I wouldn't work for a FAANG. The startup life is more adventurous. You probably don't need as much money outside certain cities too.
